How the formula works

Range penetration = (salary − band minimum) ÷ (band maximum − band minimum) × 100.

What the number means

0% is the bottom of the band and 100% is the top. On a band that is even either side of the middle, 50% is the midpoint. Compa-ratio compares pay with that middle. Penetration shows how far pay has travelled from the bottom to the top, which stays useful when the band is not even. A result above 100% means the salary is over the maximum. A result below 0% means it is under the minimum.

Worked examples

Part of the way up a £40,000–£60,000 band

Salary £47,000. Width is 60,000 − 40,000 = 20,000. Distance from the bottom is 7,000. 7,000 ÷ 20,000 × 100.

On the midpoint of the same band

Salary £50,000. Distance from the bottom is 10,000. 10,000 ÷ 20,000 × 100. The compa-ratio for this salary against a £50,000 midpoint is 100%.

Questions

How is this different from a compa-ratio?

Compa-ratio divides pay by the midpoint. Range penetration places pay between the minimum and the maximum. Someone can be at 100% compa-ratio and about 50% penetration on a symmetric band.

Can the result be over 100%?

Yes. Pay above the band maximum is over 100%. Pay below the band minimum is below 0%.

What should I do with the percentage?

Use it to see who is still near the bottom of a band and who has no room left for a base increase. The band itself is a company choice. This is a planning figure, not a pay award.
